The last time I tried one of the ultimates, with all squads at or above the 38K mark, I only barely got through and that is with a very strong helper (stronger than me by far) as the sole survivors. Your first squad is stronger than mine even now though, so with that and a strong helper you might get somewhere but I expect your 2nd-4th squads to not make it unless they never encounter pests.
I find the equip-unequip to refresh the list works but I have a specific way I do it (hit remove from, select, then add, the item, then select again, then home). Some other ways of doing that didn't seem to have the same outcome.

Unless you plan to throw real money at the game, you'll only get about 1 gold girl every 2 weeks. Which means you'll use some of your 3-star girls for quite a while. So you have to level them until you find a replacement, just to progress within the campaign. Focus on your gold girls, but feed the manyus for which you don't have a gold girl of matching color to your 4* and 3* girls.
My Sasanqua even reached lvl 60 evolved before I finally replaced her, and she's still my Pierce unit with sixth highest ATK, right next to lvl 60 Chocolate Cosmos, so 3* girls aren't really bad, they just lack a passive.
You gotta repeatedly equip and unequip, like literally, take off the equip, not just take it off and put it back on in the same transition. You need to set it as no equip which'll take you back to the unit list then select them again then equip the equip on. Repeat. I generally do it 5+ times then check, maybe 10+ times if I have 3 raid points.
A little faster method:
1. Set your unit filters in whatever way you like. Pick a one-slotted girl, so you only have to re-equip one gear. My filters for this purpose is Speed High-Low and Banana Island (as that's my favorite nation). My Primrose has one slot and is near the Unequip All button, so I'm using her for this trick.
2. Hit "Unequip All" above the selected unit's slots.
3. Add equipment.
4. Repeat Steps 2 and 3 as needed till a good number of raid bosses pop out.

My personal recommendation:
First off, hit up the Friends List threads for some strong helper squads. Plenty of good ones around here.
First few days of this next event, spam story maps until 12-3 is unlocked (if it is already, great, if not, blow through maps and don't let 3* OCD slow you down, your priority is getting to 12-3). If you're having issues clearing (not 3*, just clear) the maps, look at the map, put your strong helper squad on the camp that has the shortest route to the boss flag and let them carry you there.
Once you're at 12-3, spam the hell out of it, putting all 5 squads on the top left camp (you're missing out on chests, but they're 2* girls with a low chance of ampy and your priority is leveling, not ampy-maxing) and letting the helper squad burn through the enemies for quick clears, hopefully spawning quite a few SGs. Your stamina will likely be an issue, whether you want to burn FGs on powerleveling vs. gacha yolo pulls is up to you. If you're not using FGs, ALWAYS make sure before you start a 12-3 run to have 115 stamina or more (35 to run the map, 80 for if the SG spawns). This is the tried and true method for pure powerleveling. The Sunday/Wednesday manyu daily advanced map is better if you're primarily leveling those colors; however XP gain for your own level (for free stamina/gather refills and more max stamina) is snail-speed (160 XP for 80 stamina, 2 XP per stamina. it SUCKS for increasing your own level)
As for leveling 3* and 4* girls, unless you go the whale route, as mentioned, new girls coming in will be REALLY slow paced, so the 4*s especially will take quite a while to be phased out of your teams. It does not hurt at all to level them. 3*s you might want to level only with manyus that don't match your 4*s (like if your 4*s are primarily Slice (red) and Hit (blue), then using a few yellows manyus on your Pierce 3* isn't a bad idea)
Once you've pumped up your levels, you can go ahead and try Ultimate maps. A strong helper squad goes a long way to getting map clears (usually to get 3* your own squads will have to handle a few tough fights on their own though).
Oh and to make the most of your helper squad, pick a single girl (highest rarity you have) and level the hell out of her (like every matching manyu you get) because your helper squad gets scaled down to the level of your strongest girl.

Looks like I won't be getting all the beast ampys, ended up getting both red and yellow manyus even though I said I'd only get red, needed to cap out Toad Lily. Got all the attack and HP amphys. Short about 3k for last 3 defense ampys. Kinda got lazy last few days and just went after any raid boss Lv70+ even if not event one just to use raid points. Guess I got burnout from the event.
